Vicky Yendle, Assistant Director at HMP Ashfield Collaborative working: Work shadowing programme at HMP Ashfield strengthens operational capability at HMP Millsike

In a powerful example of cross-sector collaboration, Vicky and the team at HMP Ashfield welcomed 45 staff from HMP Millsike employed by Mitie for a nine-week shadowing programme.

The initiative was designed to share best practice and build operational confidence for the then new team at Millsike. For Serco, it was an opportunity to contribute positively to the Justice sector’s strategic aim of running prisons effectively and humanely.

Why it matters

At Serco, we believe in doing the right thing - not just for our own teams, but for the wider system. By opening our doors to colleagues from another provider, we helped build capability, fostered mutual respect, and reinforced our shared commitment to rehabilitation, safety, and operational excellence.

Programme design

Led by Vicky, the programme was carefully structured to offer Millsike staff exposure to key departments at Ashfield, including security and reception. A tailored weekly timetable accommodated travel constraints and ensured meaningful engagement with custodial managers and other frontline roles.

A key feature of the programme was the welcome guide booklet, designed by the team specifically for this initiative. It included:

  • A prison site map to help participants navigate the environment confidently

  • An overview of essential need-to-know information about HMP Ashfield, including operational protocols and key contacts

  • Space for reflective notes to encourage learning and knowledge capture throughout the week

On arrival, participants also received key and radio training, ensuring they were equipped to engage safely and effectively with the prison environment.

Operational delivery

To avoid overwhelming any single area, participants were paired up with a ‘buddy’ and accompanied by senior staff or trainers throughout their placement. Weekly debriefs created space for feedback, shared learning, and continuous improvement. Departures were scheduled for Fridays, maintaining a consistent rhythm across the nine-week programme.

Impact and feedback

Running for 9 weeks from 10th February to 14th April 2025, the programme engaged 45 Millsike staff. Feedback was overwhelmingly positive, with appreciation expressed by the Operations Manager and other stakeholders. Participants described the experience as valuable, insightful, and professionally enriching.
